Abstract: 本研究旨在探討兼職行政教師之領導風格、工作動機與工壓力適應之傾向及現況,由問卷調查了解不同背景兼職行政教師領導風格、工作動機與工作壓力適應之差異情形、相關性及預測力。
本研究以台灣地區的國中兼職行政教師為研究對象,樣本數為74所國中,總計566位兼職行政教師。回收共496份,有效問卷計496份,有效問卷達88﹪。使用的研究工具為「國民中學兼職行政教師之領導風格、工作動機與工作壓力適應調查問卷」,所得資料以SPSS for Windows 10.0中文版執行,採描述性統計分析、獨立樣本t檢定、單因子變異數分析、皮爾森積差相關分析及逐步迴歸分析等統計方法處理。
根據資料分析,本研究獲致的結論如下:
一、目前台灣地區國民中學兼職行政教師領導風格之傾向關係導向;工作動機之傾向為權力動機;在工作壓力適應各構面,以工作本職壓力適應最良好,整體工作壓力適應為中低程度。
二、年齡41至60歲、40學分班和碩士或博士班畢業、任教年資21至30年、兼任行政年資16至25年、主任、49班以上、市區市區兼職行政教師領導風格之工作導向構面傾向較高。
三、男性、年齡41至60歲、專科或師專畢業、任教年資21至30年、兼任行政年資16至25年、主任、49班以上、市區的兼職行政教師之工作動機各構面較高。
四、年齡21至30歲、碩士或博士班畢業、任教年資31年以上、兼任行政年資16至25年、主任、偏遠地區兼職行政教師之整體壓力適應能力較高。
五、兼職行政教師領導風格與工作動機有顯著正相關,且傾向於關係導向構面;工作動機與工作壓力適應有顯著相關,工作動機與組織壓力適應有顯著負相關,與其它構面有顯著正相關;領導風格與工作壓力適應有顯著正相關。
六、兼職行政教師工作動機各構面對領導風格有顯著預測力,以「成就動機」、「親和動機」具正向預測力,「權利動機」對關係導向有負向的預測力。
七、兼職行政教師工作動機各構面對工作壓力適應有顯著預測力,「成就動機」、「親和動機」對「人際關係壓力適應」有正向的預測力,「成就動機」對「組織壓力適應」有負向的預測力,「權力動機」對角色壓力適應有負向的預測力。
八、兼職行政教師工作壓力適應對領導風格有顯著預測力,在關係導向構面,以「人際關係壓力適應」最具正向預測力,在工作導向構面,以「角色壓力適應」最具正向預測力。
最後,依據研究發現所提出建議如下:
壹、對教育行政機關的建議
一、強調關係導向為主,工作導向為輔之領導風格。
二、重視兼職行政教師的進修,提供實務與理論之整合,以激發其工作動機,並輔導其工作壓力適應之道。
三、兼職行政教師甄選與儲訓應重視其動機的高低。
四、偏遠校區特色化,教育資源均等化。
貳、對學校方面的建議
一、提高女性教師參與行政工作之機會。
二、營造豐富化(enrichment)的學校行政運作模式。
三、應公開表揚資深兼職行政教師的辛勞。
四、應加強對組長的支持與溝通。
五、對國中教師建議:持續進修,充實自我;權力動機、審慎運用。

The main purpose of this study was to examine the relationships among administrative
teachers’ leadership style, working motive and job stress adaptation in junior high schools. With the result of questionnaires, the study helps us to understand the differences, the relationship, and the prediction of the junior high school administrative teachers’ leadership styles, working motive and job stress adaptation by different background to investigate.
This research surveyed 566 administrative teachers in 74 junior high schools in Taiwan. The total retrieved 496 pieces, and within which 496 were valid, and a validity rate was 88%. By using a package of SPSS for Windows 10.0, the data of the survey “Questionnaire of Administrative Teachers’ Leadership Style, Working Motive and Job Stress Adaptation”was analyzed through the methods of descriptive statistics, t-test, one-way ANOVA, Pearson product-moment correlation, and step-wise regression analysis.According to the result of material analysis, this study reached the following conclusions:
1. The inclination of the administrative teachers’ leadership styles is relationship-oriented
in Taiwan at present. The inclination of the working motive is motive of power.
Adapting toeach constructing the surface job stress adaptation, it is best to suit the
working own job stress adaptation, whole job stress adaptation in low degree.
2. Background variables of 41 to 60 years old, 40 credits and masters or doctors,with
21 to 30 years of teaching experience, with 16 to 25 years administrative teachers’
background, more than 49 classes, urban area, the inclination of the leadership style
is relatively high.
3. Background variables of man, 41 to 60 years old, graduated from vocational school or
normal college, with 21 to 30 years of teaching experience, with 16 to 25 years administrative teachers’ background, director, more than 49 classes, urban area, and the working motive of the administrative teacher is relatively high.
4. Background variables of 21 to 30 years old, masters or the doctors, over 31 years of teaching experience, with 16 to 25 years administrative teachers’ background, director, remote area, the ability of job stress adaption of the administrative teacher is relatively high.
5. The relationship between administrative teacher's leadership styles and working
motive has positive correlation obviously, and the inclination of the administrative
teachers’ leadership styles is relationship-oriented. The relationship between working
motive and job stress adaption are strongly correlated, working motive and
organization stress adaption are negatively correlated. The relationship
between leadership styles and job stress adaption has correlation obviously.
6. All the surface of working motive can be used to predict awareness of leadership styles, achievement motive and affiliation motive have positive prediction, power motive have negative prediction.
7. All the surface of working motive can be used to predict awareness of leadership style
achievement motive and affiliation motive have positive prediction to relationship
stress adaption, achievement motive have negative prediction to organization stress
adaption, power motive have negative prediction to role stress adaption.
8. All the surface of job stress adaption can be used to predict awareness of leadership
style, relationship job stress have positive prediction to relationship-oriented leadership style, role job stress have positive prediction to task-oriented leadership style.
According to the results above, this study gives some suggestions to educational administration systems, junior high school principals, administrative staff, and future research.
