Abstract: 本研究主要目的在探究國中小校長領導態度、組織氣氛與教師職業倦怠的現況,及不同背景變項間的差異情形,探討校長領導態度、組織氣氛及教師職業倦怠的相關情形,分析校長領導態度及組織氣氛對教師職業倦怠的預測力。
本研究採問卷調查法,以台灣地區90所公立國民中小學1024位教師為研究樣本,取得有效樣本共777份,並以校長領導態度問卷、學校組織氣氛問卷、教師職業感受問卷為研究工具,並以描述統計、單因子變異數分析、薛費法、皮爾森積差相關、典型相關及多元迴歸分析等方法進行統計處理。
本研究得到以下的結論:
ㄧ、75%以上之國中小教師知覺之校長領導態度系統思維層面及階層思維層面屬於中等程度以上。
二、國中小教師知覺學校組織氣氛以開放型氣氛最多,隔閡型氣氛次之;投入型、封閉型氣氛較少。
三、國中小教師知覺職業倦怠屬於中低程度。
四、國中小教師知覺領導態度、組織氣氛、職業倦怠,因為背景變項及情境變項不同而有差異。
五、領導態度、組織氣氛與職業倦怠有顯著相關。
六、領導態度與組織氣氛可顯著預測職業倦怠。
本研究最後根據研究結果提出各項建議,以供學校、師資培育機構、教育行政機關及未來之參考。
The main purpose of this study was to explore the relationship among principal leadership attitude, organizational climate and teacher burnout in junior high schools and elementary schools. Questionnaires including three instruments: Leadership Attitude Scale, School Organizational Climate Questionaire, and Burnout Scale were used to survey selected 777 junior high school and elementary school teachers. The statistical methods used to analyzed the data were descriptive statistic, one-way ANOVA, Scheffe’s method, Pearson’s product-moment correlation, canonical correlation, and multiple regression analysis.
The conclusions of the study were summarized as follows:
1. Over 75% of teachers perceived principal leadership attitude of system thinking over middle, principal leadership attitude of hierarchical thinking as well.
2. Teachers perceived school organizational climate as “Open” was the most, “Disengaged”was the second, “Engaged”and “Closed”were the least.
3. Teachers perceived burnout as middle low.
4. Significant differences were found in leadership attitude, organization climate, and burnout.
5. There were significant correlations among leadership attitude, organization climate, and burnout.
6. Principle leadership attitude and organization climate were significant predicators for burnout.
Finally, based on the results, suggestions for junior high schools, elementary schools, teacher preparation institutions, educational administration agencies and future studies were proposed.
