摘要: 本研究之主要目的在於探討國民中學校長轉型領導、學校組織氣氛與學校效能的關係。依據研究目的,本研究首先藉由文獻分析探討相關理論基礎及其相關實證研究,以供本研究研擬研究架構之參考;另採問卷調查法以探討校長轉型領導、學校組織氣氛與學校效能的關係,以及校長轉型領導與學校組織氣氛對學校效能的預測情形。
本研究隨機抽樣中部五縣市(台中縣、台中市、彰化縣、南投縣、雲林縣)之公立國中共422 名教師為研究樣本,問卷所得資料以SPSS for Windows 12.0 進行統計分析,以描述統計分析、獨立樣本t 考驗、單因子變異數分析、皮爾森積差相關分析及多元階層迴歸分析等方法進行統計分析,獲致如下之結論:
一、國民中學教師所知覺之校長轉型領導、學校組織氣氛與學校效能皆屬於中等程度以上。
二、不同性別、職務的教師所知覺之校長轉型領導有顯著差異,其中男性教師高於女性教師;兼任行政教師高於未兼任行政教師。
三、不同年齡、職務的教師所知覺之學校效能有顯著差異,其中51歲以上之教師知覺最高;兼任行政教師高於未兼任行政教師。
四、校長轉型領導與學校組織氣氛有顯著正相關;校長轉型領導與學校效能有顯著正相關;學校組織氣氛與學校效能有顯著正相關。
五、校長轉型領導與學校組織氣氛對學校效能有顯著的預測力。
根據以上研究結果,提出各項建議,供教育行政機關、國民中學校長及未來研究者參考。

The main purpose of this research was to explore the relationship among principal’s transformational leadership, school organization climate and school effectiveness in five junior high schools in central Taiwan. In order to reach the aim, the study firstly discussed the relevant theories and researches. Secondly, the literature review was offered as a frame for reference. Thirdly, the questionnaire was used to figure out two issues. One is the relationship among principal’s transformational leadership, school organization climate and school effectiveness. The other is the predictability of school effectiveness based on principal’s transformational leadership and school organization climate.
The study randomly elected 422 public junior high school teachers from the five central counties in Taiwan (i.e., Taichung County, Taichung City, Changhwa County, Naotou County and Yunlin County) as research samples. The result of the questionnaire was analyzed by using SPSS for Windows 12.0. The conclusions below were drawn out based on descriptive statistics, t test, one-way ANOVA, Pearson’s product-moment correlation, and multiple regression analysis.
1. Junior high school teachers’ perception toward principal’s transformational leadership, school organization climate and school effectiveness was higher than average level.
2. There were significant differences among the perception of teachers with different sexes and job positions toward principal’s transformational leadership. Within all, male teachers’ perception was higher than females and the perception of teachers with additional administrative jobs was higher than teachers with none.
3. There were significant differences among the perception of teachers with different ages and job positions toward the school effectiveness. Within all, teachers more than fifty-one year old were with highest perception and administrative teachers were higher than normal teachers.
4. There was a significant positive correlation between principal’s transformational leadership and school organization climate, principal’s transformational leadership and school effectiveness, and also school organization climate and school effectiveness.
5. There was a significant predictability for school effectiveness based on principal’s transformational leadership and school organization climate.
According to the results above, some suggestions were proposed for educational administrative agencies, junior high school principals and future researchers as reference.
