摘要: 本研究主要是探討三位不同甄選進路的國中初任校長,第一年在校務經營的優勢與挑戰,及如何面對學校各種問題。透過訪談國小校長轉任、教育行政體系轉任和國中主任考取等三種國中初任校長,建構出其第一年校務經營之模式。本研究兼採個案與敘事研究,獲得以下結論:
一、不同甄選進路之國中初任校長第一年的優勢與挑戰:從國小校長轉任者,優勢在於治校能力獲得肯定,對行政組織運作相當嫻熟,但挑戰是較不了解國中生態。從教育行政體系轉任者,優勢在於視野廣闊、對行政程序清楚瞭解,但挑戰在於學校老師與家長對其長官強勢作風的刻板印象。從國中主任考上者,其優勢在於清楚國中教育生態,但挑戰是沒有總理全校事務經驗,不易取得同仁肯定、認同。
二、三位不同甄選進路之國中初任校長第一年校務經營比重分配:本研究將初任校長第一年在校務經營所花費精力、時間,區分為政策溝通推動、人事調整異動、校園建設規劃、上級關係建立、地方社區聯繫五大面向,並繪製出三位不同甄選進路之國中初任校長,在第一年校務經營的比重圖。
三、三位不同甄選進路之國中初任校長第一年校務經營模式:三位初任校長因出身背景的差異,而形成不同的校務經營模式,主要有「O— T—P—C—D—A—I」的「形成制度化模式」,「O—T—C—P—D」的「營造信任感氛圍環狀模式」,和「O—T—P—PE—C—D—V」的「以身示範模式」。
This research mainly discussed how the three beginning principals of junior high school dealt with all kinds of school affairs when managing the school advantages and challenges in their first year. By interviewing the elementary school principal, transferring from the system of education administration, and passing the qualification test as a junior high school dean, the research constructed the models of the first-year school leadership. The results of this study were presented as bellows:
The three beginning principals’ advantages and challenges in their first-year junior high school:The one transferring from elementary school took advantage of having the good school-managing ability, got familiar with the working of the administrative organization, but the challenge was that he can’t well understand the real situation of junior high. The one transferring from administration system took advantage of seeing widely, and he can get a clear picture of administrative process, but the shortcoming was that school teachers and parents easily get the fixed picture of official “aggressive” attitude. The one passing the qualification test as a junior high school minister took advantages of knowing well the real situation of junior high. But, the challenge was that he doesn’t have the experiences of managing the whole school affairs, therefore he can’t easily get their co-workers’ approvement and recognization.
The three beginning principals’ school management pie chart in their first year: This research will separate the beginning principals’ vigor and time of their first-year school management into policy association, personnel adjustment, campus construction planning, upper relation construction, local community connection, and draw the pie chart of the three beginning principals’ school management in their first year.
The three beginning principals’ model of their first-year school management:Because of their different backgrounds, this discrepancy formed different school management model, mainly including“ System Building Model ”,“ Trusting Mood Building Circle Model”, and“ Self Demonstration Model ”.
